Madrid, 6 de mayo. “Debemos tener en cuenta el uso ético e inclusivo de la IA en Recursos Humanos
porque tiene un gran potencial para la humanidad”, ha explicado esta mañana Marisa Cruzado, CEO
de CVA, durante la Jornada RR.HH. ante el desafío de la IA: De asistentes a motor del cambio en el
Campus de la Universidad de Navarra en Madrid (UNAV).
Este evento ha sido organizado por IA+Igual y Future For Work Institute (FFW), en colaboración con
UNAV. Cruzado, copromotora del Proyecto IA+Igual, ha explicado los riesgos del uso de la IA en el área
de Recursos Humanos tras el análisis empírico de casos de uso reales en el marco de este innovador
proyecto, financiado por la Comunidad de Madrid con fondos Next Generation. “Tras analizar lo que
están haciendo algunas empresas en España, hemos descubierto la escasez de datos demográficos, el
agujero negro que representan los colectivos vulnerables para la IA y el gran impacto reputacional que
puede tener un uso sesgado de los datos históricos que alimentan los algoritmos, retos muy distintos
para las grandes empresas que para las pymes”. Por eso, ha alertado a “hacer frente al retroceso en
los avances en diversidad e inclusión alcanzados.
Aumentar la productividad y aportar valor
Santiago García, socio del observatorio independiente FFW Institute, ha presentado la segunda edición
del estudio sobre el Impacto de la IA en los trabajos de Recursos Humanos, que ha contado con la
participación de 1.205 profesionales del área de RR. HH. con diferentes roles.
Frente al primer estudio, García ha destacado que dos de cada tres profesionales ya usan la IA en
Recursos Humanos y se espera que este porcentaje sea del 81% en 2027. También ha mencionado que
la utilizan más los jóvenes que los mayores. Por lo que respecta a las diferencias entre hombres y
mujeres, mientras que entre los jóvenes son los hombres quienes hacen un uso más intensivo de este
tipo de herramientas, entre los profesionales de más edad las mujeres van por delante. Asimismo, ha
destacado que el uso de la IA es más intenso en la empresa privada que en la pública.

En general los profesionales de RR. HH. creen que la llegada de la IA no supondrá una transformación
total de su trabajo de cara a 2027, pero sí anticipan que les permitirá “hacer las mismas cosas en menos
tiempo (89 %), dejar de hacer algunas de las tareas actuales gracias a la automatización (83 %), hacer
cosas nuevas (79 %) y que su trabajo aportará más valor (71 %)”, ha puesto de relieve el socio de FFW
Institute. Los profesionales del área de Personas usan la IA, sobre todo, para buscar información e
investigación (31 %) y para redactar escritos (24 %), de ahí que reconozcan que en los últimos tres años
el impacto de la IA en sus trabajos no ha sido significativo.
Finalmente, García ha destacado el hecho de que prácticamente la mitad de los profesionales de
RR.HH. que usan soluciones de IA en sus trabajos emplean herramientas que no les han proporcionado
sus empresas. Algunos supervisores conocen esta práctica denominada BYOAI (Bring your Own
Artificial Intelligence – Trae tu propia Inteligencia Artificial), sin ser conscientes de los riesgos de
seguridad que ello conlleva en un departamento intensivo en el manejo de datos personales e
información confidencial. Aunque, tal como ha señalado el cofundador de FFW Institute, este
fenómeno también puede leerse como un aviso a las empresas sobre la necesidad de proporcionar a
sus empleados herramientas de IA de última generación si quieren atraer y retener el mejor talento
del mercado.

Empresas como Repsol son pioneras en el uso de la IA. Guille Lorbada, head of New Ways of Working
en Repsol; ha explicado el impacto del Proyecto Copilot -liderado por el área de personas y de
digitalización- en la gestión del cambio de la petrolera desde hace dos años: “El 85 % de los
profesionales han adoptado el uso de la inteligencia artificial al menos una vez por semana, mientras
que el aumento de la productividad entre quienes la utilizan les permite, en términos medios, ahorrar
121 minutos”.
Pero en este evento, dirigido por Álvaro Lleó, director del Máster en Dirección de Personas en las
Organizaciones de UNAV, se ha visto que la iniciativa de Repsol no es la tónica general. Cómo afrontar
los principales desafíos a los que se enfrenta RR. HH .ha sido el gran tema de fondo de la mesa redonda
moderada por Maite Sáenz, directora de ORH y cofundadora de IA+Igual; junto a Lorbada, han
intervenido Estela Martín, abogada y DirCom de Sincro; Gloria Sánchez del Saz, coordinadora del
Laboratorio de Innovación de Inserta Empleo; y Manuel Zaera, COO y Head of Human Capital en Zertia.
Estos expertos han explicado los primeros pasos que debe dar el departamento si quiere tener un
papel clave en la transformación digital más allá de la búsqueda de información y redacción:

  1. Capacitar y formar a las personas, teniendo en cuenta que son las últimas responsables del
    uso de la IA. La introducción de modelos de inteligencia artificial, tanto en RR. HH. como en
    otras áreas, permite ahorrar tiempo y aportar más valor, pero siempre hay detrás una persona
    responsable cuyo papel es evitar los riesgos señalados anteriormente. Por eso, Repsol ha
    capacitado ya a todos los directivos -más de 700 personas- y a más de 3.000 empleados (proceso que sigue en curso) para que, como profesionales y personas, disciernan el mejor uso de la IA en su entorno social.En esta línea, Manuel Zaera recomienda empezar por la formación de los senior para discernir esos posibles riesgos y evitar las alucinaciones, mediante “un aprendizaje técnico profundo y la comprensión del impacto a nivel social necesaria para mitigar posibles sesgos”.
  2. Desaprender para reinventar RR. HH. desde un punto de vista más ambicioso. Para Lorbada,
    “hay que desaprender y adquirir nuevas habilidades la humildad, valentía para reinventar tu
    día a día, curiosidad, etc. y todo bajo el paraguas de la adaptabilidad o capacidad de todos
    para adaptarse a nuevas tecnologías y ecosistemas”. Por su parte, Estela Martín ha
    mencionado la necesidad de “desaprender cuando en las ofertas de empleo redactadas a
    través de la IA y en los procesos de selección surjan sesgos conscientes o inconscientes”.
  3. Establecer una política de “mínimos” en el uso de la IA que se adapte a la evolución del
    Reglamento europeo de Inteligencia Artificial (RIA) y a la normativa existente. Algunos
    convenios colectivos como el del sector Financiero y Químico, -ha subrayado Martín- ya
    introducen las limitaciones en el uso de la IA y ponen el foco en el representante de los
    trabajadores, a quien hay que hacer consulta previa sobre la introducción de modelos de IA
    que afecten a los derechos de los trabajadores. También se ha referido a los requerimientos de
    los Planes de Igualdad de las empresas españolas: “A pesar de que prohíben desde hace tiempo
    los sesgos en el uso de la IA, sin la inteligencia humana la diversidad lograda puede retroceder”.
    “Avanzar hacia un modelo sostenible exige -según Zaera- ir más allá del cumplimiento del RIA
    y definir roles y responsabilidades, protocolos de uso…”
    Con esta jornada, IA+Igual, UNAV y FFW han aportado su granito de arena a un uso más ético e
    inclusivo de la IA, en un nuevo escenario en el que las habilidades han vuelto a dar un paso al frente.
    En este sentido, Gloria Sánchez del Saz ha puesto en valor la actividad de Inserta Emplea “ayudando a las empresas a seleccionar talento en base a competencias y habilidades, obviando género y edad, y haciendo una lectura positiva de la discapacidad a través de un etiquetado correcto de los candidatos a un trabajo desde su orientación profesional”.
